How We Drive Change
Most trucking carriers manage drivers the same way they did twenty years ago.

Performance reviews happen on instinct. Pay decisions get made on dispatcher feedback and personal impressions. Bonus programs are tied to tenure or safety — not actual performance. Coaching conversations are inconsistent at best, avoided at worst. Across the operation, decisions about the people who do the actual work get made on the loudest signal, not the truest one.
The carriers that break this pattern do three things differently. They define performance clearly. They pay for it. And they equip their managers to talk about it.

That's the work this practice was built to do.

What's Included
Performance review process design
We help you build consistent, data-grounded review structures your managers can actually use. From annual review cycles to quarterly check-ins to mid-year evaluations — designed to be fair, defensible, and useful, not bureaucratic.

Manager coaching and training
Equipping your dispatchers and ops managers to have honest, specific conversations with drivers. The data doesn't matter if your managers can't translate it into the right conversation. We work directly with your management team to build those skills.

Pay-for-performance program development
Designing compensation structures that reward your top drivers and incentivize the rest. Hourly rate progressions, performance-based raises, quarterly bonus programs, retention incentives — all grounded in the actual performance data you have access to.
Driver communications and rollout support
Pay changes and performance programs don't fail because of bad ideas — they fail because of bad rollouts. We help you introduce changes to your driver workforce in ways that build trust instead of resistance.
Incentive and bonus structure consulting
Beyond core pay, the bonuses and incentives that drive day-to-day behavior. Quarterly performance bonuses, safety incentives, attendance programs, longevity rewards — designed to align driver behavior with the outcomes you want.
Performance management oversight
For carriers who want hands-on involvement, we can participate directly in your annual review and rate increase cycle — helping ensure decisions are consistent, defensible, and grounded in real performance data.
How It Works
Consulting engagements take one of two forms:

Project-based engagements
A defined scope of work with a clear deliverable and timeline. Examples: designing a new quarterly bonus program (8-12 weeks), building a performance review process (6-10 weeks), or running a manager coaching curriculum (12 weeks). Fixed fee, scoped after a discovery call.

Monthly retainer
Ongoing strategic partnership with a defined number of hours per month and access to our team for the work you need most. Retainers typically include regular strategic check-ins to evaluate what's working and what to adjust. Best for carriers ready for sustained workforce evolution rather than one-time projects.

Every engagement begins with a discovery call to understand your operation, your goals, and where consulting will add the most value.

Pricing Structure
Project-based engagements are quoted as fixed fees after a discovery call, based on scope and complexity. Retainer engagements are priced monthly based on the level of involvement your operation needs.

Consulting can be engaged with or without the Kalibur Platform.

What Strategy Unlocks - ROI
Consulting work compounds. The financial and operational outcomes that come from getting workforce strategy right show up across the operation:

Higher retention of your top performers
When pay and recognition track actual performance, your best drivers stay. Replacement-hire costs drop. Onboarding time and risk drop with them.

Lower total labor cost per delivery
Performance-based pay tied to real metrics means you stop paying premiums for underperformance — and start paying for the output that actually drives the business.

Recovered capacity from your existing workforce
Programs that incentivize efficient time use can recover meaningful hours per driver per week. Same workforce, more output.
Reduced manager turnover and friction
Managers equipped with real data and good frameworks have better conversations, make better decisions, and feel better about their jobs. The downstream effect on team stability is real.

Outcomes depend on the work done. Consulting doesn't deliver results without execution on the carrier's side — but the right strategic foundation makes execution far more likely to produce real change.

Common Questions
Do we need to use the Kalibur Platform to engage your consulting team?
No. Our consulting work stands on its own. Carriers can engage us for pay program design, manager coaching, performance review work, or any other strategy work without using the platform at all. The platform deepens what consulting can do — but it isn't a prerequisite.

How long does a typical engagement last?
It varies. A focused project like designing a quarterly bonus program might run 8-12 weeks. A retainer engagement might run for years. We help you scope the engagement that fits your situation during the discovery call.

What experience do you bring to this work?
The approach Kalibur brings to consulting was built and run inside a 1,100-driver national carrier over years of hands-on work — not designed in a vacuum. Every recommendation we make has been tested in a real operation, with real drivers, real managers, and real consequences.

Will drivers resist these changes?
The drivers who resist performance-based programs are usually the ones losing income leverage they shouldn't have had. The drivers who benefit — your top performers — become advocates when bonus checks start showing up. Framing and rollout matter enormously, which is why we include communications and rollout support as part of the work.

Can you work alongside our existing HR team or external consultants?
Yes. Our work is built to complement existing HR structures, not replace them. We bring deep, trucking-specific workforce expertise that most generalist HR teams don't have in-house — and we're designed to work alongside your existing people and partners rather than around them.
